The objective of the thesis was to discover the reasons behind the low commitment and participation in workplace activities of Company X ltd.’s security sales personnel. Based on the latest job satisfaction survey, the mentioned challenges were estimated to be linked to problems with well-being at work. The purpose of the thesis was to map what were the exact reasons behind the low commitment and participation of the personnel. The reasons behind the low commitment and participation of the personnel were investigated with a qualitative study, which used functional research as the research method. The functional research focused on security salespeople working in Finnish retail operator’s small stores. The research material produced by functional research was collected using the workshop method. The theoretical framework of the thesis reviewed the definition of well-being at work through the concept of well-being capital, the effect of work community skills, the meaning of work and leadership skills on well-being at work, and an examination of the phenomenon called quiet quitting. The examination of well-being capital focused on three areas: structural capital, social capital, and human capital. The result of the thesis was a design brief for the development of occupational well-being. The design brief contained four proposed solutions to strengthen the commitment and participation of the personnel working as security salespeople in an employee-oriented manner. In addition, the economic, functional, and emotional benefits of the proposed solutions for the commissioner were argued for in the design brief. The suggested solutions were offering linear development opportunities, creating a positive work environment with the help of social events, offering flexible work arrangements, and preparing a written information package clarifying security sales personnel’s job description. The use of workshop as the material collecting method enabled further refinement of ideas based on the previous material, which created the conditions for an iterative development process. Keywords: employee-centric, workshop, work well-being, work well-being capital, quiet quitting...
