Abstract

Tiivistelmä Opinnäytetyöni Mitä ammatilliselta nuorisotyöltä odotetaan? Yhteisen ammatillisen työotteen jä-sentäminen Kuopiossa on tarpeesta lähtenyt kehittämistutkimus. Yhteisen ammatillisen työotteen merkitys on nykypäivänä suuri. Muuttuva yhteiskunta ja organisaa-tiomuutokset aiheuttavat sen, että ammatillisuus ja ammatillinen näkyvyys ovat tärkeitä aloilla, jotka ovat alttiita supistuksille. Opinnäytetyöni tarkoituksena on saada aikaan prosessi, joka vahvistaa ja tukee kuo-piolaisten nuorisotyöntekijöiden itseymmärrystä ja työn kehittämistä pohjoisella alueella. Kehittämismenetelmä lähti avoimesta kehittämistarpeen arvioinnista sekä työyhteisön toiminnan jäsentä-misestä. Ennakkokaavailuista poiketen ammatillisuuden vahvistaminen nousi pohjoisen puolen ohjaajien keskuudesta kehittämistarpeeksi. Ajatus ammatillisen työotteen jäsentämisestä syntyi ja tarkentui Delfoi - menetelmän avulla käynnistetys-tä kehittämisprosessista, johon osallistui Kuopion pohjoisten alueiden nuorisotalojen ja –tilojen nuori-sonohjaajat. Delfoi on tulevaisuuden tutkimuksen menetelmä, jonka avulla selvitettiin kehittämisen aihe-alueet. Ensimmäiseltä Delfoi kierrokselta syntyi kysymyspatteristo, josta löytyi nuorisonohjaajien mieles-tä neljä tärkeintä kysymystä jatkotyöstämistä varten. Tein neljälle kysymykselle yläkäsitteet, jotka ovat Ammatillisuus ja ammatti-identiteetti, ajanmukaiset nuorisotyön menetelmät sekä työyhteisöä koskevat kysymykset. Niistä ammatillisuus nousi esille voimakkaimmin, joten päätimme jäsentää yhteisen amma-tillisen työotteen. Toisella kierroksella avasimme käsitteitä ja kysymyksiä yhdessä ja kolmannella kier-roksella pohdimme käytännön keinoja kehittämiselle. Analysoin jokaisen kierroksen ja esittelin tuloksia seuraavilla Delfoi- kierroksilla. Kehittämisprosessin keskeisimmät tulokset olivat yhteisen ammatillisen työotteen jäsentäminen Popalais-ten (Kuopion kaupungin pohjoisen alueen nuorisonohjaajien palaveri, eli pohjoinen palaveri) kanssa ja kolmivaiheinen kehittämisohjelman laadinta nuorisopalveluille. Kehittämisen aloittaminen mahdollistaa asioiden tarkastelemisen yhteisen ammatillisen työotteen jäsentämiseksi sekä työnkuvien kirkastamiseksi nuorisopalvelujen sisällä. Tämän perusteella olisi mahdollista työstää yhdessä nuoriso-ohjelman päivittä-minen. Yhteisen ammatillisen työotteen jäsentäminen etenee pohjoisella alueella ohjaajien oman työn ja työpisteen esittelyllä ja ammatillisuuden pohtimisella. Kehittämisprosessi oli ainutlaatuinen ja käyttämäni tulevaisuuden tutkimuksen menetelmä Delfoi siihen erittäin sopiva. Tulosten monistaminen on hankalaa sen vuoksi, että se on tehty nimenomaan kuopiolai-selle kunnalliselle nuorisotyölle, mutta itse prosessi voisi olla sovellettavissa muuallekin. What is expected of professional youth work? Structuring a collective professional approach to youth work in Kuopio. Abstract My thesis What is expected of professional youth work? Structuring a collective professional approach to youth work in Kuopio is a development research project arising from an established need. In today’s world, the signifi-cance of a collective professional approach to work is profoundly important. Changes in society and our organisa-tions emphasize the importance of professionalism and professional visibility in fields susceptible to cutbacks. My thesis aims to provide a process that reinforces and supports the professional identity of Kuopio employees in the field of youth work, in tandem with the overall development of youth work in the northern region of the city. The process stemmed from an open assessment of areas in need of development in youth work, as well as an inven-tory of youth work activities. In an unexpected twist, the northern region youth counsellors indicated reinforcement of their profession as an important area for development. The idea to structure a common professional work approach was founded and refined by a development process in which youth counsellors from youth homes and facilities in the northern region of Kuopio participated. The process resulted from a research methodology employing Delphi forecasting, a method used to distinguish subject areas in need of development. The first round of Delphi research produced a battery of questions from which the youth coun-sellors chose four important topics for further research. I then classified the topics under four themes: professional-ism, professional identity, contemporary youth work methods, and work community issues. Of these, the theme of professionalism became the most prominent, leading to our decision to structure a collective professional approach to the work in question. During the second round of Delphi, we jointly explored the themes and questions in more depth, and in the third round, we discussed practical development options. After each round was complete, I ana-lysed the results and presented them to the participants before moving onto the next round. The development process produced two important results: first, the structuring of a collective professional approach to work among the northern region’s youth counsellors, and second, the creation of a three-stage development pro-cess for youth services. Initiating the development process allowed for an analysis of common youth work activities and hence a clarification of work practices contained within youth services today. A natural and useful extension of this work could be a joint consideration of updates to the current youth work practices. Structuring of a collective professional approach to work continues in the northern region, as youth counsellors prepare individual work de-scriptions and workplace presentations and consider their profession in more detail. The development process utilized in this study was unique, and the Delphi forecasting research method proved ap-propriate for the purpose. Replicating the results may prove difficult, however, as the process was tailor-made for the youth work employees of the Kuopio municipality. Nevertheless, the process itself could be applicable else-where.
