Tiivistelmä
Tämän kehittämistyön tavoitteena on lisätä ymmärrystä nopean luottamuksen kehittymisestä vaihtuvissa tiimeissä. Tutkimuskysymyksenä on, miten esimies voi vaikuttaa esimiehen ja johdettavan väliseen nopeaan luottamuksen kehittymiseen vaihtuvissa tiimeissä ja kohdeorganisaationa on lentoyhtiö Finnair. Tietoperusta rakentui vaihtuvan tiimin, nopean luottamuksen ja valmentavan johtamisen varaan ja kehittämistyö eteni palvelumuotoiluprosessin mukaisesti.
Työn tietoperusta koottiin kirjallisuuden ja tutkimusten perusteella ja kehittämistyön edetessä tietoa kerättiin useilla laadullisilla menetelmillä matkustamohenkilökunnan keskuudessa. Empiirinen aineisto analysoitiin sisällön analyysillä. Opinnäytetyön tuloksia voidaan hyödyntää suunniteltaessa esimieskoulutuksia sekä pohdittaessa esimiestyön kehittämistä tiimeissä.
Kehittämistyön tuloksista tulee esille, että vaihtuvan tiimin esimies voi vaikuttaa nopeasti luottamuksen muodostumiseen ja kehittymiseen. Tämä saavutetaan olemalla aktiivisesti läsnä niissä lyhyissä kohtaamisissa, joita esimiehellä ja johdettavalla on. Aktiivinen läsnäolo nopeuttaa luottamuksen kehittymistä tilanteissa, joissa osapuolet ovat toisilleen tuntemattomia eikä heillä ole aikaisempaa kokemusta yhdessä työskentelystä.
Aktiivisuudella tarkoitetaan esimiehen kiinnostusta johdettavaa kohtaan sekä aktiivista ja aloitteellista otetta luottamusta muodostettaessa. Tämän kehittämistyön tulokset osoittavat, että johdettaessa vaihtuvia tiimejä, esimiehen tulee omaksua sekä asia- että henkilöjohtamisen roolit samanaikaisesti. Esimiehen tulee olla läsnä johdettavilleen sekä varmistaa organisaation asettamien tavoitteiden saavuttaminen.
Kehittämistyön tavoite saavutettiin ja työ tuotti hyödyllistä tietoa organisaation käyttöön. Jatkotutkimusehdotuksia ilmeni useita. The purpose of this thesis is to add the understanding of development of swift trust in temporary teams and the research question is how can managers affect the formation of swift trust between the manager and the follower in temporary teams. The theoretical framework consists of a temporary team, swift trust and coaching leadership. The development project was done by following the service design process and the target organization is airline Finnair.
The theoretical part of the thesis was gathered by using existing literature and surveys and the data was collected from the cabin crew by using several service design methods. The empirical material was analyzed using content analysis. The results of the thesis can be utilized when planning leadership training and when considering the development of leadership context in temporary teams.
The results of the thesis show that the leader of a temporary team can create trust in a swift manner by being actively present in those short encounters the leader has with the follower. This active presence expedites the formation of trust especially in those situations where the parties do not know each other formerly nor have any experience of working together of any kind. The meaning of being active imply the leader’s interest toward the follower, active touch and showing initiative when forming trust.
The development project demonstrated also that both management and leadership elements need to be present simultaneously when leading a temporary team. The leader needs to be present and at the same time, he or she needs to ensure that the goals of the organization are met. In temporary teams, this should happen quickly.
The results generated useful information for the organization to utilize as well as many propositions for future research.
