Tiivistelmä
Tämän opinnäytetyön tarkoituksena oli tutkia asiantuntijatiimien itsensä johtamista osallistavaan johtamiseen siirryttäessä. Tutkimuksen avulla haluttiin selvittää, millaiset edellytykset itsensä johtamiselle oli organisaation kannalta, miten yksilö näki oman toimintansa vaikutukset itsensä johtamiseen, millaista tiimien toiminta oli osallistavaan johtamiseen siirryttäessä ja olivatko tiimit itseorganisoituneita vai itseorganisoitavia. Tutkimustulosten avulla haluttiin saada käsitys asiantuntijoiden itsensä johtamisen tilasta, jotta tiimityöskentelyä saataisiin kehitettyä itseohjautuvammaksi ja siten tuettua organisaation strategisia tavoitteita osallistavasta yrityskulttuurista.
Teoreettisessa viitekehyksessä käsiteltiin itsensä johtamista työnäkökulmasta, osallistavaa johtamista, valmentavaa johtamista sekä tiimityötä ja fasilitointia. Tutkimus toteutettiin laadullisena tutkimuksena ja aineiston keruu tehtiin ryhmähaastattelujen avulla. Ryhmähaastattelut pohjautuivat teoreettisesta viitekehyksestä muodostettuihin teemoihin ja niissä käytettiin apukysymyksiä.
Teoria ja tutkimustulokset täydensivät toisiaan, niistä löydettiin vastaavuuksia ja yhteenveto itsensä johtamisen tilasta muodostettiin teemojen avulla. Tulosten avulla todettiin, että asiantuntijoiden itsensä johtaminen ja sen kehittäminen edellyttivät organisaation tukea. Tutkimus osoitti myös, että valmentavalla johtamisella pystyttiin vaikuttamaan henkilöiden kykyyn oppia, kehittyä, antaa sekä vastaanottaa palautetta ja asettaa tavoitteita. Tuloksista todettiin, että valmentava johtamistyyli ja yksilön vastuu omasta kehittymisestään vaikuttivat itsensä johtamiseen. The purpose of the research was to find out how HR specialist teams experienced self management when moving to participatory leadership. The purpose of this thesis was to study the leadership of specialist teams themselves in the transition to participatory leadership. The aim of the study was to find out what the prerequisites for self-leadership were for the organisation, how the individual saw the effects of their own actions on self-management, what the teams' activities were like in the transition to participatory leadership, and whether the teams were self-organizational or self-organizing.
The aim of the research results was to gain an understanding of the state of the management of the specialist themselves to develop teamwork to be more self-driven and thus support the organisation's strategic goals from an inclusive corporate culture. The theoretical framework dealt with self-management from a work perspective, participatory leadership, coaching leadership, teamwork and facilitation. The study was carried out as a qualitative study and the collection of the data was carried out through group interviews. The group interviews were based on themes formed from a theoretical framework and used auxiliary questions.
The theory and the research results complemented each other, they found matches and a summary of the state of self-management was formed using them. The results concluded that the management of the specialists themselves and its development required the support of the organisation. The study also showed that coaching leadership was able to influence people's ability to learn, develop, provide and receive feedback and set goals. The results showed that the coaching management style and the individual's responsibility for their own development influenced self-management. The development ideas were created as clear recommendations for action based on the needs of the interviewees, the dialogue of results and theory, and the researcher's own experiences. The development ideas were directed at both the organisation's management and specialist, as the transition to participatory leadership and the development of self-leadership are best achieved by interacting.
