Tiivistelmä
Kohdeorganisaationa opinnäytetyölle oli Terveystalo. Opinnäytetyön tarkoituksena oli edistää esimiehen osaamista työuupumuksen varhaiseen tunnistamiseen nopeuttaen työntekijän hoitoon ohjausta yhteistyössä työterveyden kanssa, sekä tukea työhön paluuta. Tavoitteena oli kehittää prosessimalli esimiehille työuupumuksen varhaista tunnistamista ja työntekijän tukemista varten. Mallin tarpeellisuutta ja minkälaiselle tiedolle esimiehillä olisi tarvetta testattiin toteuttamalla kysely Webropol sovelluksen avulla Terveystalon asiakaspalvelun esimiehille. Prosessimalli toteutettiin kyselyn pohjalta ja hyödyntäen tutkimuksia ja kirjallisuutta. Prosessimallin muokkauksessa tärkeässä osassa olivat asiantuntijoiden kanssa toteutetut työpajat, joista saatiin monialaisesti asiantuntijoiden tietoa lisäten mallin luotettavuutta.
Kyselyn perusteella mallille koettiin selkeää tarvetta. Erityisesti tietoa kaivattiin työntekijän ohjaamisesta työterveyshuoltoon sekä johtamistyöstä, joka vaikuttaa vähentävästi työuupumukseen. Näiden nousseiden kehitystarpeiden pohjalta luotiin prosessimalli, joka opastaa esimiehiä työuupumuksen varhaiseen tunnistamiseen ja työntekijän ohjaamiseen.
Tärkeimmiksi esimiestyön kehittämiskohteiksi nousi avoimissa vastauksissa viestinnän kuormittavuus ja monikanavaisuus sekä sen kehittäminen, vähäinen positiivinen palaute, perehdyttämisen kehittäminen ja siihen riittävän ajan saaminen, muutoksen johtamisen kehittäminen, vähäiset vaikuttamismahdollisuudet työnkuvaan sekä ajanpuute hektisen arjen ja etenkin korona-ajan tuomien uusien ohjeiden ja muutosten myötä. The target organization of the thesis was Terveystalo Oyj. The purpose of the thesis was to develop a process model for managers that enables the early recognition of burnouts and the support of employees. The necessity of the model, and nature of the data that the managers actually need, was tested by executing a query via the Webropol-application to managers of Terveystalos customer support teams. The resulting process model was based on the query and several pieces of research and literature. The workshops that were done in cooperation with subject matter experts played an important role in the customization of the process model, as they enabled the utilization of the expertise from multiple different branches thus increasing the reliability of the model.
The results of the query indicated that there was a clear a need for such a model. In-formation was especially needed on how to properly guide an employee to occupational health services, as well as on leadership skills to mitigate burnouts. These development needs were used as the basis for the model to assist managers in the early recognition of burnout cases and in guiding their employees.
The open answers to the query highlighted several key development areas regarding management work. The most important of these areas were the workload caused by the multi-channeled nature of communications along with its development, the small amount of positive feedback, the development of effective workplace orientation, the development of change management, the perceived small number of possibilities to influence one’s duties, and the general lack of time in the midst of hectic everyday work. The latter has been especially prevalent in recent times, as the ongoing COVID-19 pandemic introduced a variety of new guidelines, regulations, and instructions.
