Tiivistelmä
The service industry is suffering from lack of employees. The COVID-19 pandemic and the societal shut down that followed forced many companies operating in the service industry to scale down business and layoff employees. Accorging to research, raising the business back up after the shutdown was diffucult because of difficulties of recruiting motivated and competent employees.

Work engagement has a proven positive impact on employee stability, motivation and job results. This thesis aims to understand what kind of factors affect employees’ work engagement and motivation and how leadership and interventions can enhance the engagament in the organization. The target organization is a large nordic company employing roughly 2500-3000 employees in Finland.

The theoretical framework addresses the central concepts of the thesis such as work engagement, motivation, job resources, job demands and barriers of work engagement. It aims to understand, based on existing research and literature, what kind of factors enhance work engagement, diminish it and how leadership can create an engaging environment.

The thesis aims to create an overall image of the level of work engagement and motivation among the management and executive management of the organisationz. The methods of development were a questionnaire based on the Utrecht work engagement scale and workshops with the mid-managent of the company.

As a result of the development, a presentation for the executive management of the company was created. The presentation described the general level of work engagement in the organization and the factors the management found as a job resource and barriers of engagement in the company and made recommendations for development.

The results of this thesis can be utilized in similar organisationz in the service industry and manangement organisationz to understand the factors affecting work engagement and motivation and as a base for development.
