Tiivistelmä
This thesis explores international recruitment in the healthcare sector as one response to the growing shortage of healthcare workers in Finland. Special attention is given to the workplace-based support in language learning and professional integration of care workers with an international background. The aim was to examine how language learning is supported in practice and how this support is experienced by both the care workers and their supervisors. The goal was to highlight the perspectives of the employees while also gaining insights into the organizational context through the views of supervisors. The findings may support the development of more inclusive work environments that strengthen both recruitment and retention of international healthcare staff.

The study was conducted as a qualitative study. Data were collected through semi-structured interviews in two nursing homes operating under the same organization. Care workers were interviewed in three small groups (a total of 10 participants), while the supervisors were interviewed individually and as a pair (a total of 3 participants). Thematic analysis with a theory-guided approach was used for data analysis.

The results indicated that workplace-based language support was considered important but partly insufficient. Supervisors viewed language development as a shared responsibility within the team, yet limited time and resources posed challenges. Care workers wished for more practical, everyday language learning opportunities. The findings support the need to develop language-aware practices and workplace structures that promote continuous language learning and smoother professional integration.
