Tiivistelmä
Tämän opinnäytetyön tarkoituksena oli kehittää selkeä ja tehokas osastokoordinaattorin työnkuva Kanta-Hämeen keskussairaalan kirurgisella vuodeosastolla. Tavoitteena oli parantaa vuodeosaston hoitotyön hallintaa sekä henkilökunnan työhyvinvointia. Oman työn hallintaa ja työhyvinvointia edistettiin osallistamalla henkilökuntaa kehittämisessä. Osastokoordinaattorin työnkuvan kehittämisen taustalla vaikutti henkilökunnan työhyvinvointitutkimusten tulokset. Tulokset olivat osoittaneet usean vuoden ajan vuodeosastolla olevan kiirettä, jatkuvaa työn keskeytymistä ja hoitotyön hallitsemattomuutta. Nämä olivat selkeästi vaikuttaneet työhyvinvointiin. Osastokoordinaattori oli aloittanut toimintansa syksyllä 2016 työhyvinvointitutkimusten tulosten parantamiseksi, mutta työnkuvan selkeys puuttui kokonaan eikä se näin ollen ollut parantanut hoitotyön hallintaa.
Työn teoreettinen viitekehys syventyi muutosjohtamiseen ja osallistamiseen sekä tarkasteli niiden positiivista vaikutusta työelämän kehittämiseen ja työhyvinvointiin. Kehittämisen aikana tehtiin alkukartoituskysely osastokoordinaattorin toiminnasta vuodeosaston henkilökunnalle, perustettiin kehittämistyöryhmiä, järjestettiin kokeilujakso uudelle työnkuvalle sekä lopuksi teetettiin loppuarviointikysely henkilökunnalle. Henkilökunnalla oli päävastuu kehittämisestä. Osallistamisen keinoilla annettiin vaikuttamismahdollisuuksia ja näin ollen lisättiin oman työn hallinnan tunnetta sekä työhyvinvointia. Kehittämisen aikana osastokoordinaattorin työnkuvalle saatiin selkeä ohjeistus ja työnkuva vakiinnutettiin osaksi osaston toimintaa. Kehitetyllä työnkuvalla vaikutettiin hoitotyön hallintaan sekä vähennettiin työn keskeytymistä. Henkilökunta sitoutui uuteen tapaan organisoida työtään, kun he saivat itse olla aktiivisesti kehittämisessä mukana. The purpose of this thesis was to develop a clear and effective job description for the departmental coordinator on the surgical ward at Kanta-Häme Central Hospital. The goal was to improve the control of nursing on the surgical ward as well as the staff´s well-being at work. Management of one´s work and well-being at work were promoted by participating the staff in the development. The need for developing the job description of the departmental coordinator was based on the results of the staff´s well-being survey. The results showed that hurry, constant interruptions and uncontrollable work had been a fact on the surgical ward for years. These matters had clearly influenced the well-being at work. The departmental coordinator had begun her work in autumn 2016 to improve the results of the study of well-being but due to the lack of the clarity of her work, the control of nursing was not improved.
The theoretical framework concentrated on the management of change as well as on the inclusion and it examined their positive influence on developing the working life and well-being at work. During the development a preliminary questionnaire of the action of the departmental coordinator was made for the staff on the ward, development groups were established, a trial period for the new job description was organized and a final evaluation questionnaire for the staff was made at the end of the test period. The staff had the main responsibility for the development. By the means of inclusion, they were given the opportunity to make a difference and hence their feeling of being in control over their work and well-being increased. During the development, clear instructions were given for the work of the departmental coordinator and it was established as a part of the ward´s procedure. The improved job description had an impact on the control of nursing, and it reduced interruptions. The staff committed to the new way of organizing their work when they were able to take actively part in the development.
