Tiivistelmä
Opinnäytetyön toimeksiantajana toimii siivousalan yritys Mikkeli Siivotaan Oy, jossa palautekäytäntöjen kehittämiselle on ollut tarvetta. Tämän opinnäytetyön tavoitteena on selvittää, miten palaute vaikuttaa työntekijöiden työhyvinvointiin. Työn toisena tavoitteena on luoda kehittämisehdotukset toimeksiantajalle palautekulttuurin kehittämiseen. Työssä kartoitettiin toimeksiantajan tämän hetkisiä palautekäytäntöjä sekä työntekijöiden työhyvinvoinnin tilaa, joiden perusteella kehittämissuunnitelma laadittiin. Tutkimuskysymykset ”Millaiset palautekäytännöt tukevat työhyvinvoinnin muodostumista?”, ”Miten palautteella voidaan vaikuttaa työntekijöiden työhyvinvointiin?” ja ”Millaisiksi työntekijät kokevat tämän hetkiset palautekäytänteet?” ohjasivat työn muodostumista.
Työn teoreettinen viitekehys rakentuu työhyvinvoinnista ja palautteesta. Työhyvinvoinnin osaa tarkastellaan yksilö-, työyhteisö- ja organisaatiotasoilla, joiden yhdistetty kokonaisuus luo yrityksen työhyvinvointipääoman. Palautteen teoriaosaa tarkastellaan koko palautekulttuurin kokonaisuutena, joka puretaan organisaation sisäisiin palautetaitoihin. Lisäksi palauteosassa käsitellään asiakaspalautetta, sillä se on etenkin siivousalalla yksi suurimmista palautteen lähteistä. Lopuksi palautetta käsitellään työhyvinvoinnin näkökulmasta, jolloin viitekehys muodostuu tutkimusta tukevaksi kokonaisuudeksi.
Työ on toteutettu laadullisena tutkimuksena, jossa on keskitytty ymmärtämään aihetta ilmiönä ja syventymään sen eri näkökulmiin. Tutkimusaineisto on kerätty kyselyllä ja teemahaastatteluilla toimeksiantajan työntekijöiltä sekä benchmarking-menetelmällä toiselta siivousalan yritykseltä. Tutkimustuloksista selvisi, että toimeksiantajan työntekijät kokevat työhyvinvointinsa tilan vielä hyväksi, mutta kaipaavat selkeästi muutosta yrityksen palautekäytäntöihin. Uudistuneen palautekulttuurin avulla voidaan pitää yllä ja parantaa työntekijöiden työhyvinvointia myös jatkossa. Benchmarking-menetelmällä hankitut tulokset antoivat työn kehittämisehdotuksille suuntaa ja konkreettisia esimerkkejä.
Tutkimuksen keskeisimmät tulokset tukivat työn teoreettista viitekehystä, ja niiden avulla voitiin todeta palautteella olevan erityisen suuri vaikutus etenkin työhyvinvoinnin henkiseen ulottuvuuteen. Oikein annetun palautteen saaminen vaikuttaa positiivisesti työntekijän motivaatioon, itsetuntemukseen ja arvostuksen tunteeseen, jotka kaikki ovat työhyvinvoinnin kannalta tärkeitä voimavaroja. Palautekulttuurin kehittämisessä tulee pyrkiä hylkäämään negatiivisen palautteen käsite; hyvä palaute on aina joko positiivista tai rakentavaa. This thesis was commissioned by the cleaning company Mikkeli Siivotaan Oy, where there was a need for the development of feedback culture. The commissioning company asked questions about the relationship between feedback and well-being at work, which led to the creation of the topic of this thesis. The objective of this thesis was to examine how feedback affects the well-being of employees. The research questions were “What kind of feedback practices support the development of well-being at work?” and “How can feedback affect employees’ well-being?” which guided the formation of this thesis.
The theoretical section of the thesis is based on well-being at work and feedback. The part about well-being at work is examined at the individual, work community and organizational levels that create a company's working well-being capital. The theoretical part of the feedback was divided into internal feedback skills of the organization and customer feedback, which is one of the biggest sources of feedback in the commissioning company’s line of field. To combine these two theoretical parts together, feedback is also studied from the point of view of well-being at work.
The work was carried out as a qualitative study that focused on understanding the subject as a phenomenon and deepening its different perspectives. The research material was collected through a survey and interviews with the company’s employees. Additionally, benchmarking with another cleaning company was used. The results of the research revealed that the company’s employees feel good about their state of well-being at work but need a clear change in the company's feedback practices. A renewed feedback culture can help maintain and improve employees’ well-being in the future. The benchmarking results provided the direction and concrete examples for development suggestions.
The results of this thesis showed that receiving feedback is a big factor in the development of well-being at work. The results showed that the company’s employees are in a huge need of feedback from their foreman because they do not get enough of it while working independently in the field. The results are based on both the theory and my own conclusions. The commissioning company can develop the feedback culture in its organization based on this thesis which is both financial and social value for the company.
Työn teoreettinen viitekehys rakentuu työhyvinvoinnista ja palautteesta. Työhyvinvoinnin osaa tarkastellaan yksilö-, työyhteisö- ja organisaatiotasoilla, joiden yhdistetty kokonaisuus luo yrityksen työhyvinvointipääoman.
