Tiivistelmä
Opinnäytetyön tavoitteena oli perehtyä Kansaneläkelaitoksen toimintaan, esimiestyön kehittämiseen ja virtuaalijohtamiseen. Teorian ja tutkimustulosten perusteella laadittiin kehittämisehdotus.
Opinnäytetyön teoreettisessa viitekehyksessä käsitellään esimiestyön kehittämiseen ja virtuaalitiimeihin liittyviä asioita esimiestyön näkökulmasta. Työn tarkoituksena oli myös selvittää sähköisen kyselytutkimuksen avulla Kelassa työskenteleviltä esimiehiltä heidän ajatuksiaan esimiestyöstä, sen laadusta ja kehittämisestä. Lähdeteoksina on käytetty laajalti kirjallisuuslähteitä ja verkkojulkaisuja.
Tulosten perusteella esimiestyö on keskeisessä osassa virtuaalitiimejä, koska sen johtaminen poikkeaa tavanomaisen tiimin johtamisesta. Tulosten mukaan Kelan esimiehet uskovat luottamuksen olevan kunnossa tiimiläistensä kanssa. Kuitenkin negatiivisena asiana koettiin lähivuorovaikutuksen puute ja sen luomat haasteet. Tulosten perusteella voidaan todeta esimiesten olevan lähtökohtaisesti tyytyväisiä esimiestyöhön ja he kokevat saavansa tukea siinä onnistumiseen. Vastausten määrän perusteella tuloksia ei voida yleistää koko Kelan tasolle.
Se miten virtuaalitiimistä saadaan kaikki hyödyt irti ja haasteet minimoitua onkin oma asiansa. Esimiehellä ja tiimin johtamisella on suuri merkitys sen menestyksen kannalta. Teorian ja kyselytutkimuksen pohjalta laadittua esimiestyön kehittämissuunnitelman runkoa voidaan hyödyntää niin Kelassa kuin muissakin organisaatioissa. The aim of the thesis was to explore the operation of Kela, the Social Insurance Institution of Finland, the development of the supervisor work and virtual management. A development proposal was prepared based on theory and research results.
The theoretical framework of the present Master’s thesis discusses issues related to the development of the supervisor work and virtual teams from the perspective of the supervisor. The purpose of the thesis was also to study the supervisors’ thoughts about supervisory work, quality and development in Kela by using an electronic survey. Literary sources and online publications have been widely used as source texts.
Based on the results, supervisory work plays a key role in virtual teams, as virtual team management differs from the management of a conventional team. The results show that Kela's superiors believe that their team members trust each other and the supervisor. However, the lack of proximity creates challenges. The results show that the supervisors are satisfied with the managerial work and they think that they have the support they need to succeed. Based on the limited number of replies, the results cannot be generalized to the entire organization of Kela.
There are still open questions on how to maximize the benefits of virtual teams and how to minimize the challenges. The most important success factors are the supervisors and their team leadership skills. Based on the theory and the survey results, the framework of the development plan for supervisory work can be utilized in Kela as well as in any other organization.
Opinnäytetyön teoreettisessa viitekehyksessä käsitellään esimiestyön kehittämiseen ja virtuaalitiimeihin liittyviä asioita esimiestyön näkökulmasta.
