Tiivistelmä
Tavoitteena opinnäytetyössä oli löytää keinoja siihen, kuinka kehittää oman työyksikköni esimiestyötä sekä uusien esimiesten perehdytystä. Työssä painotetaan esimiehen näkökulmaa, työhyvinvointia sekä työmotivaatiota. Työyksikössä alaiset työskentelevät vuorotyössä ja osa heidän esimiehistään tekee osan työajastaan hajautettuna työnä tai etätyönä, mikä aiheuttaa haasteita esimiestyölle.
Teoriaosuudessa käsitellään hajautetun asiantuntijaorganisaation esimiehenä toimimista, ihmisten sekä osaamisen johtamista ja asiantuntijoiden motivointia palkitsemisen avulla. Tämän lisäksi käsitellään etäjohtamista sekä sen aiheuttamia haasteita esimiestyössä.
Käytännön osuudessa analysoidaan työyksikön työilmapiirikyselyn esimiestoimintaan liittyviä tuloksia vuosilta 2015-2018. Lisäksi toteutettiin teemahaastattelu, jossa työyksikön esimiehet sekä alaiset vastasivat etäjohtamiseen liittyviin kysymyksiin.
Työn tuloksena ehdotettiin uusia keinoja uusien esimiesten perehdytykseen organisaatiossa sekä esitettiin erilaisia kehittämistoimia työyksikön esimiestoiminnan parantamiseksi. The aim of the present Master’s thesis is to find ways to develop management work in the author’s own work unit. The thesis focuses on the well-being and work motivation of the managers. The employees in the work unit work in shifts and some of the managers use remote management as one of their working methods.
The theory section discusses acting as a manager in a distributed expert organization, how to manage people, their know-how and how to motivate people by rewarding. In addition, remote management and the challenges it brings to the management of an organization are discussed.
The empirical part of the thesis analyzes the results of an atmosphere survey that was conducted in the work unit during the years 2015–2018, the focus of the analysis is on the replies to the questions about management. In addition, theme interviews about remote management were conducted with the managers and the employees as part of the empirical part.
As a result of the study, suggestions for further development of the orientation process for the new managers as well as improvement proposals regarding the management of the work units are presented.
