Bakgrunden till detta mastersarbete är att det finns stora utmaningar när det gäller att främja hälsa och välbefinnande i arbetslivet, trots att mycket har gjorts för att förbättra arbetsmiljön. Personalen inom den officiella sektorn anser att de egna resurserna har minskat jämfört med de krav arbetet ställer. Syftet med mastersarbetet är att beskriva och fördjupa förståelsen för hur hälsa och välbefinnande på arbetsplatsen kan främjas genom delaktighet ur ett empowermentperspektiv. I mastersarbetet avgränsas empowermentbegreppet till dimensionen delaktighet. Studien i mastersarbetet har ett arbetstagarperspektiv och den inriktar sig på vad det är i arbetsgruppen och ledarskapet som ger arbetstagaren upplevelser av delaktighet, vilket i sin tur kan öka på arbetstagarens känsla av sammanhang. Den kvalitativa intervjun användes som datainsamlingsmetod och en halvstrukturerad intervjuguide användes. I fallstudien ingick 7 svenskspråkiga informanter som arbetade på ett daghem i Borgå. Materialet tolkades med hjälp av innehållsanalys och resultatet analyserades i relation till teoretiska perspektivet d.v.s. mot empowerment och den salutogenska teorin samt den tidigare forskningen. Resultatet i studien visade att arbetsgruppen hade större betydelse för arbetstagaren än ledarskapet gällande upplevelsen av delaktighet på arbetsplatsen. Arbetstagarens upplevelser av delaktighet i arbetsgruppen påverkades av stämningen på arbetsplatsen, jämställdhet, stöd, inflytande och kommunikation. Ledaren påverkade arbetstagarens upplevelser av delaktighet genom att uppmärksamma jämställdhet, tid, dialog, feedback, stöd och valmöjligheter. Delaktigheten visade sig ha störst betydelse för hanterbarheten. Mastersarbetet kan utnyttjas för att främja hälsa och välbefinnande samt öka på känslan av sammanhang genom empowerment och delaktighet hos individer och arbetsteam inom social- och hälsovårdssektorn. The background for the thesis is that, although a lot has been done to improve work conditions, there are still a lot of challenges in promoting health and wellbeing at the workplace. The personnel in the public sector find, that their resources have diminished in relation to the demands of their work. The aim of this study is to describe and to deepen the understanding of how health and wellbeing at the workplace can be promoted through participation out of the perspective of empowerment. In this thesis the concept of empowerment is limited to the dimension of participation. The study is from worker´s perspective and concentrates on the factors in the work team and in the leadership that can give the worker a sense of participation, which in turn can promote the worker´s sense of coherence. A qualitative interview was used to collected data and an outlined guide was used. In the case study 7 Swedish speaking workers that worked at a day care center in the city of Porvoo, participated. The material was interpreted using content analysis and the material was analyzed in relations to the theoretical perspective, i.e. empowerment and the salutogenic theory and the scientific research. The result of the study showed that the work team was of more importance to the worker, than the leadership in regard to the sense of participation at the workplace. The worker´s sense of participation at the workplace was influenced by the atmosphere at the workplace, equality, support, influence and communication. The leader could influence the worker´s a sense of participation at the workplace by observing equality, time, dialogue, feedback, support and the possibility to make choices. Participation seemed to have most significance to manageability. The thesis can be used to promote health and wellbeing and to add to the sense of coherence through empowerment and participation among individuals and work teams in the social and health sector.
