Tiivistelmä
Opinnäytetyön tarkoituksena oli pilotoida Perusturvakuntayhtymä Akselin kotihoidon yhdessä tiimissä toimintatapoja, joilla tiimi voisi kehittyä itseohjautuvampaan suuntaan. Tavoitteena opinnäytetyössä oli lisätä kotihoidon työntekijöiden työhyvinvointia, sekä työtyytyväisyyttä.
Intensiivisen kotihoidon todetaan lisääntyneen kaikissa maakunnissa. Kotihoidon henkilöstön työhyvinvoinnissa todetaan olevan toivomisen varaa ja jopa puolet kokee, ettei ehdi tehdä töitään kunnolla. Työaika-autonomialla voidaan lisätä työntekijöiden itseohjautuvuutta, jolloin myös työhyvinvointi sekä tunne omasta elämänhallinnasta kasvaa.
Tässä opinnäytetyössä pilotoitiin itseohjautuvuuden lisäämiseksi autonominen työvuorosuunnittelu osaksi Perusturvakuntayhtymä Akselin kotihoidon työntekijöiden toimenkuvaa. Pilotin aikana työntekijät opettelivat autonomisen työvuorolistan tekemistä. Kotihoidon työntekijät olivat pääosin tyytyväisiä autonomiseen työvuorosuunnitteluun ja pilotoinnin voitiin todeta onnistuneen.
Jatkossa itseohjautuvuutta voitaisiin asteittain lisätä Perusturvakuntayhtymä Akselin kotihoidossa esimerkiksi palaverikulttuurin muutoksilla, jolloin jokainen työntekijä voisi tuoda näkemyksiään sähköisessä muodossa palavereihin, ja jokainen työntekijä toimisi jatkossa vuorollaan sekä puheenjohtajana, että sihteerinä. Autonomisen työvuorosuunnittelu on tarkoitus aloittaa myös Perusturvakuntayhtymä Akselin toisella kotihoitoalueella. The purpose of this thesis was to pilot ways of working within one of the teams in municipalities Akseli’s home care in order to evolve the team to be more self-directed. The aim of the thesis was to increase the occupational well-being of home care workers as well as job satisfaction.
Intensive home care is reported to have increased in all provinces. There is room for improvement in the well-being of the home care staff, and up to half of the workers feel there is not enough time to perform required tasks in a satisfactory manner. Working time autonomy can increase the self-direction of employees, which also increases well-being at work and a sense of control over one's own life.
In this thesis, in order to increase the self-direction of teams, the autonomous work-shift planning was introduced as part of Akseli's home care workforce. During the pilot, employees learned how to make autonomous duty rosters. As result, majority of the attendees of this pilot were satisfied in the autonomous work shift planning, thus providing evidence that the pilot was successful.
In the future, self-direction could be gradually increased in Akseli's home care. For example, adjustments in the meeting culture allowing each employee to bring their views to the meetings using electronic forms. Also, each employee could in turn act in different roles as a chairman or a secretary. Autonomous work shift planning is also planned to start in the second home care area of the basic association in federation of municipalities Akseli.
