Tiivistelmä
Esimiesten työhyvinvointi on hyvin merkityksellinen asia sen laajan vaikuttavuutensa vuoksi. Esimiesten työhyvinvoinnin vaikutukset ylettyvät työntekijöistä asiakkaisiin ja heidän omaisiinsa, ja näin vaikuttavat koko organisaation tuottavuuteen ja taloudellisuuteen.
Tämän opinnäytetyön tarkoituksena oli selvittää Etelä-Savon sosiaali- ja terveyspalvelujen Ky:n (Essote) vanhus- ja vammaispalvelujen palveluesimiesten työhyvinvointia tukevat ja kuormittavat tekijät sekä palveluesimiesten työhyvinvoinnin kehittämistarpeet, ja tulosten perusteella laatia esitys palveluesimiesten työhyvinvoinnin tukemiseksi ja kehittämiseksi. Tavoitteena oli, että tutkimustulosten avulla organisaatiossa voidaan kehittää palveluesimiesten työhyvinvointia ja näin lisätä heidän kokemaansa työn imua.
Opinnäytetyö on osallistava, monimenetelmäinen kehittämistyö, jonka lähestymistapana on Demingin jatkuvan kehittämisen PDCA-malli. Työhyvinvoinnin nykytila ja sen kehittämistarpeet selvitettiin Webropol-verkkokyselyn avulla. Osallistavassa työpajassa sovellettua Learning Cafe -menetelmää käyttäen haettiin syvällisempää tietoa työhyvinvoinnin konkreettisista kehittämisehdotuksista ja työpajaan osallistuneet pääsivät itse vaikuttamaan kehitettäviin asioihin. Kyselyn ja osallistavan työpajan avulla saadut laadulliset aineistot analysoitiin teemoittelemalla ja määrälliset aineistot Webropol-ohjelman raportointi toimintoa käyttäen siten, että tuloksista saatiin jakaumatietoja eli prosentteja ja frekvenssejä.
Tulosten perusteella laadittiin kehittämisehdotus, joka esitettiin toimeksiantajalle sekä opinnäytetyöhön osallistuneille. Tilaisuuden yhteydessä käydyn keskustelun ja Webropol-palautekyselyn tulosten perusteella esitys viimeisteltiin lopulliseen muotoonsa. Esityksessä on yhdeksän kehitettävää kohtaa sekä aikataulut ja vastuuhenkilöt määriteltynä. Osa kehittämisehdotuksen sisällöstä otettiin heti käytäntöön.
Jatkokehittämisehdotuksena esitetään palveluesimiesten työhyvinvoinnin seurantaa siten, että nähdään esitettyjen kehittämisehdotusten vaikutus palveluesimiesten työhyvinvoinnin kokemiseen. Well-being of supervisors is especially important because of its extensive influence. Superiors' work welfare effects extend from customers to workers and to the patient’s relatives. This is the path how the supervisor’s work well being affects the productivity and profitability of the whole organization.
The purpose of this thesis was to find out the factors that support and overstress the well-being of supervisors at work in The South Savo Social and Health Care Authority (Essote) services for elderly and disabled people and to find out the development needs of supervisors’ well-being. The objective was to locate the factors in the organization that support the supervisors’ well-being at work and in that way to increase their engagement in work.
The thesis utilizes involving mixed methods for a developmental work with an approach known as the PDCA model continuing development by Deming. A Webropol online survey was used to probe the present state of the work welfare. By using the Learning Café method more in-depth materials were collected on the actual development proposals. Those supervisors who participated in the workshop had the chance to affect the matters to be developed. The qualitative materials collected from the results of the online survey and participating workshop were analyzed by themes and quantitative results by using a Webropol reporting tool so that the results showed percentages and frequencies.
The results of the thesis led to a proposal for further development. This was presented to the client and to the participants and to the co-workers of this thesis. Based on the results of the Webropol feedback and a discussion held over this thesis presentation the proposal was finished to its final form. In the presentation there are eight sections to be developed with the schedules and assigned people in charge. Some of the contents of the development proposal were taken to the practice immediately.
A further development proposal is that superiors' work welfare is followed up to allow a contemplation of the effects of these development proposals on the superiors' work welfare.
