Tiivistelmä
Perinteisten esimiesvetoisten organisaatiorakenteiden tilalle ovat nyt nousemassa erilaiset itseohjautuvat tiimit, ja tiimityö on tullut aiemman työkulttuurin tilalle. Rutiinityö on katoamassa ja työ vaatii nykyään luovuutta, asiantuntijuutta ja itsenäistä päätöksentekoa. Työntekijä on tänä päivänä enemmän vastuussa omasta työstään ja työn kehittämisestä, joten johtaminen muuttuu – johtamisen tulee olla kannustavaa. Itseohjautuvuus toteutuu eri tavalla eri organisaatioissa ja muokkautuu jokaisen tiimin ja yksilön tarpeiden mukaisesti.
Opinnäytetyön päätarkoituksena on tutkia vastaavan toimintaterapeutin roolia ja luoda tälle selkeä toimenkuva itseohjautuvaan tiimiin. Opinnäytetyössä selvitetään vastaavan toimintaterapeutin, toimintaterapian ja toimintaterapeuttitiimin kehittämistarpeet esimiesten ja toimintaterapeuttien näkökulmasta psykiatrian palvelualueella, Keski-Suomen sairaanhoitopiirissä. Lisäksi tutkimuksessa selvitetään, miten itseohjautuvuus toteutuu tällä hetkellä ja mikä merkitys itseohjautuvuudella on psykiatrian palvelualueella.
Opinnäytetyön menetelmällinen viitekehys on tutkimuksellinen kehittämistoiminta, jonka aineistoa aloitettiin keräämään syksyllä 2019. Aineistossa on hyödynnetty laadullisen kyselytutkimuksen ohella havainnointia ja toimintaterapeuttien aivoriihen dokumentaatiota, minkä lisäksi aineistot on analysoitu sisällönanalyysilla.
Tulosten ja tutkimuksen pohjalta voidaan todeta, että psykiatrian palvelualueelle tarvitaan vastaava toimintaterapeutti ja kyseistä tehtävää varten tulee muodostaa selkeä tehtävänkuvaus. Vastaavan toimintaterapeutin tulee hallita monia osa-alueita ja toimia itseohjautuvasti. Toimintaterapeutit toimivat itseohjautuvasti tiettyjen raamien puitteissa sekä esimiehet tukevat ja kannustavat itseohjautuvaan työskentelyyn. Itseohjautuva työskentely nähdään tärkeänä psykiatrian palvelualueella ja tuloksien mukaan siihen pitäisi kannustaa enemmän. Traditional self-directed teams are now taking the place of traditional supervisor-led organizational structures, and teamwork has replaced the previous work culture. Routine work is disappearing and work today requires creativity, expertise and independent decision making. Today, the employees are more responsible for the development of work and therefore the way of managing is changing – management must be encouraging. Self-direction is implemented differently in different organizations and is adapted to the needs of each team and individual.
The main purpose of the thesis is to study the role of the corresponding occupational therapist and to create a clear job description for this task in the self-directed team. The thesis examines the development needs of the corresponding occupational therapist, occupational therapy and occupational therapist`s team from the perspective of supervisors and occupational therapists in the psychiatry service area, the Central Finland Hospital District. In addition, the study examines how self-directedness is currently implemented and what significance self-directedness has in the service area of psychiatry.
The methodological frame of reference of the thesis is a research development activity. Research started in Autumn 2019. In addition to qualitative survey research, the documentation of occupational therapists` brainstorming has been utilized and the material has been analyzed by content analysis.
Based on the results and research, it can be concluded that a corresponding occupational therapist is needed for the psychiatric service area, and a clear job description should be formed for the task. The responsible occupational therapist should master many areas and act in a self-directed manner. Occupational therapists work in a self-directed manner within certain frameworks and supervisors support and encourage self-directed work. Self-directed work is seen as important in the service area of psychiatry and the results suggest that it should be encouraged more.
