Tiivistelmä
Maaliskuussa 2020 Suomen saavuttanut COVID-19 pandemia muutti ohjelmistotyöntekijän elämän muutamassa päivässä. Osa työntekijöistä ei ole käynyt toimistolla pandemian alettua (tilanne syksy 2021). Tässä tutkimuksessa haluttiin selvittää, mitkä ovat suurimmat haasteet, jotka tutkimuskohteen työntekijät ovat kohdanneet etätyössä ja miten palvelumuotoilun avulla voidaan parantaa etätyöntekijän työntekijäkokemusta. Tutkimuksen tavoitteena ei ollut pelkästään selvittää etätyöntekijän työntekijäkokemuksen nykytilaa, vaan myös etsiä sopivimmat palvelumuotoilun työkalut, joilla työntekijäkokemusta voidaan kehittää. Kirjallisessa tutkimuksessa esiin tulleet akateemiset artikkelit antavat ymmärtää, että työntekijäymmärrys tulee olemaan entistä tärkeämpi tekijä tulevaisuudessa, kun pandemian jälkeen työtä tehdään hybridimallin mukaan.
Tämä tutkimus toteutettiin laadullisena toimintatutkimuksena palvelumuotoilun työkaluin. Haastattelujen ja havainnointien avulla kerättiin työntekijätietoa, josta analyysin avulla muodostettiin työntekijäymmärrys. Työntekijäymmärryksen perusteella suurimmat haasteet keskittyivät psykologisen turvallisuuden ja sosiaaliseen kanssakäymiseen sekä itsensä kehittämisen haasteisiin. Työntekijäkokemuksen kolmesta ympäristöstä keskityttiin kehittämisosuudessa siis pelkästään kulttuuriin (kaksi muuta ovat teknologinen ja fyysinen ympäristö). Kulttuurin kehittämistyö ei ollut koko yrityksen kattavan yrityskulttuurin kehittämistä vaan kehittäminen keskittyi tiimikulttuuriin.
Kehittämisosuus toteutettiin kokeilevan kehittämisen karsitulla versiolla, jossa ensimmäiseksi asetettiin oppimistavoite ja ideoinnin jälkeen lähdettiin heti kokeilemaan ja testaamaan ideoita. Kokeilun jälkeen reflektion avulla pyrittiin oppimaan lisää seuraavaa iteraatiota varten. Vaikka iteraatiokierroksia tehtiin useita, on vaikea sanoa, saavutettiinko pysyvää muutosta. Tämän lopputyön tuloksena tiimikulttuurin kehittämiseen on esitelty prosessi ja työkalut, joilla työtä voidaan jatkaa. Kulttuurin muuttaminen on hidasta ja se vaatii psykologista turvallisuutta ja luottamusta. Ensimmäinen askel on otettu ja sitoutuminen kehittämiseen ja johdon tuki vaikuttavat siihen, miten tiimikulttuuri kehittyy. The COVID-19 pandemic reached Finland in March 2020 and changed the life of a software employee in a few days. Some employees have not been at the office since the pandemic began (situation autumn 2021). The aim of the thesis was to find out what are the biggest challenges in remote work and how service design can improve the employee experience. The aim was not only to find out the current state of a remote worker’s employee experience, but also to find the most suitable service design tools to develop the employee experience to get the first improvements done. Literature research shows that employee insight will be even more important in the future when the work is done according to a hybrid mode.
The thesis was carried out as a qualitative action research where service design tools were used. Interviews and observations were done to collect employee data, from which an employee insight was formed through analysis. Based on the employee insight, the main challenges focused on psychological safety and social interaction, as well as the challenges of self-development. This was the reason why the development part focus was solely on the cultural environment, even though the employee experience has two other environments (technological and physical). The cultural development was not about company culture but about team culture.
The development part was carried out with a simplified version of the experimental-driven innovation method, where a learning goal was first set and immediately after ideation, the experimentation and testing were started. After the experiment, the reflection was used to learn more for the next iteration. Although iteration was done several times, it is difficult to say whether a permanent change was achieved. As a result of this thesis, a process and tools to develop team culture and employee experience were presented, and the work can be continued by the teams. Changing culture is slow and psychological safety and trust are required. The first step has been taken, and the commitment to the development and the management’s support affect how team culture gets developed.
