Tiivistelmä
Tämän opinnäytetyön tarkoituksena oli luoda luontolähtöinen perehdyttämispolkutyökalu Espoon kaupungin vammaispalveluiden lähiesihenkilöiden eli vastaavien ohjaajien perehdytykseen. Tavoitteena oli yhdenmukaistaa ja kehittää lähijohdon perehdytysprosessia ja huomioida perehdytyksessä vertaistuki, työhyvinvointi ja luonnon hyvinvointivaikutukset. Perehdyttämispolkutyökalun tarkoituksena on siirtää perehdytys toimistolta luontoympäristöön luonnon lukuisten hyvinvointivaikutuksien vuoksi sekä saada toinen lähiesihenkilö osaksi perehdytystä heti alusta alkaen. Opinnäytetyöni tutkivan kehittämisen lähestymistapana on jatkuva kehittäminen, ja prosessi etenee PDCA-mallin mukaisten vaiheiden kautta. Kehittämistyössä yhdistyy tutkimuksellinen ja toiminnallinen osuus.
Suunnitteluvaiheessa (plan) toteutettiin sähköinen kysely, jonka tulokset osoittavat, että lähijohto kokee työssään usein tai melko usein työn imua. Työn imulla on vahva yhteys työhyvinvointiin, työkykyyn ja työn laatuun. Töitä tehdään jonkin verran vapaa-ajalla, mutta saatujen tulosten perusteella lähiesihenkilöt eivät koe itseään erityisen stressaantuneiksi. Kollegoilta saatavaan vertaistukeen ollaan nykyisellään melko tyytyväisiä, mutta tapaamisia esimerkiksi työnohjauksen merkeissä toivotaan enemmän. Perehdytyksestä puuttuu suunnitelmallisuus ja yhdenmukaisuus sekä arviointia tulee kehittää.
Toteuttamisvaiheessa (do) pidettiin teemahaastattelut. Tulokset kertovat, että vastaavan ohjaajan perehdytyksestä puuttuu yhdenmukainen perehdytysrunko. Haastateltavien kokemusten mukaan tehtävään perehdytys on ollut enemmän suullista eikä sitä ole välttämättä dokumentoitu. Vastaajat kokivat, että vertaistuki voidaan ottaa osaksi perehdytystä nimeämällä yksi vastaavista ohjaajista uuden työntekijän perehdytykseen mukaan.
Varmistus -(check) ja toteutusvaiheissa (act) järjestin ketterän kehittämisen menetelmin polkutyökalun suunnittelu- ja arviointitapaamiset metsässä. Tutkimuksellisen ja toiminnallisen osuuden yhdistelmästä syntyi luontolähtöinen perehdyttämispolkutyökalu sekä lähijohdon toiveesta perehdytysrunko perehdytyksen tueksi. Työkalussa yhdistyy uuden oppiminen, vertaistuki, työssä jaksaminen ja luonnon hyvinvointivaikutukset. Tulevaisuudessa syntynyttä materiaalia voidaan hyödyntää esimerkiksi sähköisen perehdytyspelin luomisessa.

The goal was to develop the introduction process and make it consistent while taking peer support, well-being at work and the positive effects of nature into consideration. The purpose of this tool is to move introduction from the office to nature environ- ment to utilize the multiple well-being benefits of nature and to include another superior as part of introduction from the beginning. The approach of this thesis was continuous development and the process proceeded according to steps of PDCA-model. Development work combined research and functional part.
An electronic survey was implemented during the Plan phase of PDCA-model. The results indicated that management experienced enthusiasm about their work often or quite often. Work engagement has strong connection with well- being, ability, and quality in work. Superiors work a little at their spare time but do not feel as stressed as the results indicated. They feel quite satisfied about getting peer support from colleagues but for example there is a growing desire for wanting more meetings about supervision of work. Introduction has a lack of planning and consistency. There is also room for improvement in evaluation.
Theme interviews were held during the Do phase. The results showed that there is no consistent framework for the introduction process of supervisors in charge. The interviewees experienced that introduction to work tasks was mostly oral and there was no documentation. They also felt that peer support can be implemented as a part of introduction by naming one supervisor in charge to join in.
During the Check and Act phases I organized two forest meetings and their topics were planning and evaluation by using agile development methods. The combination of research and functional parts helped to create a nature-oriented introduction tool and an introduction frame wished for by the management to support the introduction process. The tool combines learning, peer support, ability in work and the benefits of nature. In the future this introduction material can be used for example to create a video game about introduction.
