Tiivistelmä
Opinnäytetyön tavoitteena oli selvittää, miten varhaiskasvattajien positiivista vuorovaikutusta voidaan vahvistaa tiimityössä. Tavoitteena oli löytää ja muodostaa menetelmiä, joiden avulla tiimityötä voidaan kehittää. Opinnäytetyön työelämäyhteys oli kantahämäläiseen yksityiseen varhaiskasvatusyksikköön. Toive positiivisen vuorovaikutuksen kehittämiseen tuli yksiköstä, ja aiheesta innostuneen ryhmän kasvattajista muodostui opinnäytetyön pilottitiimi.
Opinnäytetyön tutkimuksen tavoitteena oli kartoittaa, mitä kasvattajat pitävät tärkeänä tiimityössä ja millaisia menetelmiä ja hyviä toimintatapoja heillä on tiimityön tukena. Laadullinen tutkimus toteutettiin ryhmässä teemahaastatteluna. Aineisto äänitettiin, litteroitiin ja analysoitiin teemoittelemalla. Kasvattajien tärkeinä pitämien asioiden teemoiksi muodostuivat toisten huomioiminen, avoimuus, huumori, hyvät toimintatavat ja menetelmät sekä kehuminen. Tärkeintä tiimityössä oli se, että muille tiimiläisille pystyi puhumaan avoimesti. Puhuminen oli tärkeää, sillä tilanteita ja kokemuksia ei voitu jakaa työelämän ulkopuolella samalla tavoin kuin tiimin kanssa. Avoimuutta tuki muiden tiimiläisten hyvä vastaanotto. Tiimin keskustelua kuvailtiin huumorisävytteiseksi, ja huumoria käytettiin myös tukena haastavissa keskusteluissa. Hyviin toimintatapoihin lukeutuivat erilaiset työvuoroihin liittyvät jaot ja järjestelyt sekä muiden kehuminen. Tiimikavereiden kehuminen oli helppoa ja mieluisaa, mutta saattoi unohtua kiireessä. Itseään kehuttiin harvoin. Kehuista saatiin voimaa ja kannustusta, ja niiden kautta pystyttiin peilaamaan omaa työskentelyä.
Tutkimuksen pohjalta muodostettiin menetelmiä kehumisen, huumorin ja keskustelun tukemiseen tiimityöskentelyssä. Menetelmät vietiin työelämään pilottitiimiin, ja niitä arvioitiin ja kehitettiin yhdessä kasvattajien kanssa. Kehittämisen pohjalta menetelmät koottiin tietoperustan kanssa oppaaksi. Työelämästä tuli lisäksi toive menetelmistä haastavien vuorovaikutustilanteiden tueksi. Nämä menetelmät muodostettiin tietoperustaa hyödyntäen ja lisättiin oppaaseen. Oppaan muut menetelmät integroitiin ensimmäisenä luotuun tiimimuistioon, ja ne ovat kestoltaan sellaisia, että ne on mahdollista toteuttaa tiimipalaverin aikana. Pieni opas tiimityön kehittämiseen tarjoaa menetelmiä positiivisen vuorovaikutuksen lisäämiseen tiimityöskentelyssä. The aim of this practice-based thesis was to discover how early childhood educators’ interaction can be strengthened in teamwork. The goal was to find and form methods, by which teamwork can be improved. The thesis was commissioned by a private daycare center in Kanta-Häme. The wish to improve positive interaction came from the daycare center; the educators in one of the groups were enthusiastic about the subject, and they formed the pilot team for the thesis.
The goal of the thesis was to survey what educators considered important in teamwork, and what methods and good practices they had to support the teamwork. The qualitative survey was implemented as a focused interview in a group. The data were recorded, transcribed, and analyzed by thematizing. Things that the educators considered important fell under the following themes: consideration of others, openness, humor, good practices and methods, and giving compliments. The most important thing in teamwork was being able to talk to other team members openly. Talking with the team members was important because the situations and experiences could not be shared with anyone outside the workplace. Feeling welcome and accepted by the other team members supported the openness. The conversations were described as tinged with humor, and humor was also used to support challenging conversations. Good practices consisted of different distributions and arrangements related to work shifts and giving compliments to others. It was easy and pleasant to give compliments to teammates, but it could be forgotten in a hurry. Self complimenting was rare. The received compliments gave strength and encouragement, and it was possible to reflect on one’s working through them.
Based on the survey, methods to support complimenting, humor and talking in teamwork were formed. The methods were presented to the pilot team and evaluated and improved together with the educators. The methods were compiled into a guide which also included a theoretical background. In addition, the workplace partner wished for methods to support challenging interaction situations. These methods were created using the theoretical background and added to the guide. The team meeting memorandum base was created first, and the other methods were integrated into it. They were short enough to be implemented during the team meeting. A small guide to improve teamwork offers methods to increase positive interaction in teamwork.
