Tiivistelmä
Tässä opinnäytetyössä käsitellään palkkiojärjestelmää sekä tutkitaan palkkiojärjestelmän ja muiden palkkioiden vaikutusta työmotivaatioon. Työssä käsitellään myös palkkioiden verotusta. Opinnäytetyön aihe on saatu Pohjoismaissa toimivalta tavarataloketjulta ja opinnäytetyö on tehty heidän näkökulmastaan.
Teoriaosuuden aineistona on käytetty aiheen kirjallisuutta ja internet-lähteitä. Teoreettinen osuus on jaettu kolmeen osaan, joista ensimmäinen osa käsittelee motivaatiota, työmotivaatiota sekä työntekijöiden työhyvinvointia. Toinen osa käsittelee palkkiojärjestelmää sekä muita rahallisia sekä ei-rahallisia etuja. Kolmas osa käsittelee palkkioiden verotusta.
Tutkimuksen empiirinen osuus on suoritettu kvalitatiivisena tutkimuksena. Haastatteluihin osallistui kohdeyrityksen työntekijöitä sekä esimiehiä ja haastattelut suoritettiin yksilöhaastatteluina.
Tutkimustulosten perusteella kohdeyrityksen henkilökunta pitää nykyistä palkkiojärjestelmää hyvänä, mutta tutkimuksessa saatiin myös selville asioita, joissa olisi kehitettävä. Haastattelussa selvisi, että nykyinen palkkiojärjestelmä ei ole täysin tasapuolinen koko henkilökunnalle, mutta tutkimuksella ei kuitenkaan saatu suoria kehitysideoita sen kehittämiseen, jota siitä saisi tasapuolisemmaksi, koska kaikilla työntekijöillä ei ole samoja työtehtäviä ja työn tehokkuutta ja laatua ei kaikissa työtehtävissä ole yhtä helppoa mitata. Suurin osa haastateltavista olivat myös sitä mieltä, että rahalliset palkkiot ovat tärkeimmät palkkiot motivaation lisäämiseksi ja ylläpitämiseksi, mutta myös erilaiset edut ja ei-rahalliset palkkiot ovat tärkeitä motivaation ylläpitämiseksi ja erityisesti työhyvinvoinnin ylläpitämiseksi. Esimiehet kertoivat tietävänsä suhteellisen hyvin, miten palkkioiden verotus, kun taas mutta työntekijöistä osa tiesi rahallisten palkkioiden verotuksesta, mutta ei muiden palkkioiden tai etujen verotuksesta. This thesis studied the reward system and examined the effects of the reward system on work motivation. This thesis also examined the taxation of fees. The topic of this thesis was obtained from a department store chain with stores across the Nordic countries and the thesis was done from their point of view.
The material used for the theoretical study is literature on the topic and internet sources. The theoretical study was divided into three sections the first section examines motivation, work motivation and employee well-being. The second section introduces he reward system as well as other monetary and non-monetary benefits. The third section discusses the taxation of fees.
The empirical study of the thesis was conducted a qualitative research. The employees and supervisors of the target company participated in the interviews, which were conducted as individual interviews.
Based on the results of the interviews, the employees of the target company considered the current reward system to be good, but the study also found out things that should be developed. The interview revealed that the current reward system is not fully equal for all the employees, however, no one had any direct development ideas on how the reward system could be developed to be more equal to all employees. Not all the employees have the same work tasks and the efficiency and quality of the work is hard to measure because of these different work tasks. Most of the interviewees also thought that the monetary rewards are the most important reward for increasing and maintaining work motivation, but also the different benefits and the non-monetary rewards are important for maintaining the motivation and especially for maintaining the well-being at work. The supervisors said that they knew relatively well how the taxation of the rewards works, but only some of the employees knew how the taxation of the monetary rewards works but not about the taxation of the other rewards and benefits.
