Tiivistelmä
The aim of this study was to examine the experiences of hybrid work, especially from the perspective of work engagement. The objectives were to get more information about how employees experience hybrid work methods and the level of their engagement at work. This study was commissioned by the DigiPaikka Project. The project DigiPaikka is executed together with Centria University of Applied Sciences, Kokkola University Consortium Chydenius, and University of Vaasa.

The theoretical background provided a thorough definition of the main concepts of this study which focused on explaining hybrid work approaches and work engagement. Moreover, the prevalence of hybrid work was further discussed as well as the advantages and possible risks. In addition, the effects of work engagement were explained and the ways in which work engagement can be built and supported. Furthermore, the theoretical framework was developed to examine the relationship between work engagement and hybrid work arrangements.

To get the necessary data for this study, a quantitative research questionnaire was created based on the literature review and theoretical background. The project DigiPaikka supported distributing the open research questionnaire within their networks and collaborative organizations. Quantitative research methods and analyses were utilized to address the research questions and achieve the objectives of this thesis. One open-ended question was further examined using qualitative methods, enabling a mixed-methods approach that provided a more comprehensive understanding of the research questions.

The results indicated that most of the respondents (N = 67) worked in hybrid work arrangements when appropriate. Hybrid work enhanced their work-life balance and increased their job satisfaction. There could be some improvement in getting support from supervisors and to be able to influence the pacing of work when working in multi-location approach. Hybrid work experiences contributed to improved work efficiency and perceived meaningfulness, alongside other positive outcomes. When planning hybrid work arrangements, it is essential to establish clear structures and organizational preconditions while also considering the social and emotional dimensions of hybrid work. In conclusion, the overall experiences of hybrid work were largely positive, and the respondents demonstrated a high level of commitment to their current employer. Moreover, future research could benefit from longitudinal designs and employee-level analyses to provide deeper insights to support organizational development.
