This master's thesis aims to contribute novel theoretical insights and practical implications for the recruitment and strategic leadership of field service employees. The theoretical framework is built around five key constructs: the shortage of skilled technical workers, personality traits, workplace well-being, generational differences—with a focus on younger generations—and future outlooks. Research is qualitative, and data was collected by survey to the field service specialists.
Valmet is experiencing signals of challenges in recruiting the right kind of skilled workforce for field operations. The current personnel are competent but ageing, which means that many suitable recruits will be needed in the coming years. The purpose of the study is to examine how the role of field service specialists is currently perceived, identify their strengths and weaknesses, and assess whether the views and perceptions of the future of younger generations differ from those of older ones. The goal is also to generate concrete action proposals for the future. Make field service great again!
Looking ahead to 2035, the future is imagined as a collaboration between advanced tools and skilled professionals. Predictive maintenance has become a strategic tool for performance, resilience and cost control. There’s also a strong desire for clarity, efficiency, and respect—qualities that technology alone cannot deliver.
