This thesis investigates the performance and motivation factors of foreign employees working in the Finnish
restaurants, using Nepalese employees as the sample group. It is based on Herzberg’s two factor theory, Self
Determination Theory and Hofstede’s Cultural Dimensions to identify those factors.
A quantitative survey was created on webropol survey website and shared in one of the largest Facebook
group related to Nepalese in Finland. The questionnaire included the key elements from the theories in Likert
scale statements and background questions. In total, 25 responses were analyzed using score given to each
statement on the Likert scale.
The findings show that hygiene factors like salary fairness, working conditions, rules & policies received mod
erate satisfaction levels. Motivator factors like recognition, achievement, growth opportunities were weaker es
pecially among female employees. From three intrinsic values of SDT, autonomy received low score which
shows needs of independence at work. The cultural pattens obtained from the Hofstede’s showed that many
employees prefer clear guidance and structured roles however the employees seem to changing behavior and
adopting Finnish culture.
The study concluded that improving autonomy, recognition and feedback can strength performance and moti
vation of the employees. Employers should also consider cultural differences and provide clear communica
tion, fair policies and career advancement opportunities.
